PART I: MANAGING CONFLICT AND JUSTICE: THE MODERATING ROLE OF SOCIAL ATTITUDES IN THE RELATIONSHIP BETWEEN DIVERSITY AND CONFLICT.

- Abstract
In this study, Nailah and Jehn explore attitudes of group members to explain whether diversity will have positive or negative consequences on group processes and outcomes. A set of studies investigates propositions that members with diverse national or racioethnic backgrounds, especially if they have strong nationalistic attitudes, are likely to experience more conflict than nationally or racioethnically homogenous groups (and/or if members do not hold strong nationalistic views). Other moderators of conflict and outcomes that the authors examine using multiple methods (field, scenario, and lab studies) include social distances, national stereotypes, similarity preferences, and perceived respect. Study I showed that nationalistic derogation had a moderating effect on the national diversity-conflict relationship such that there was greater relationship as well as task conflict in nationally diverse groups when members reported nationalistic derogation. Study 2 showed that national diversity interacted with social distance such that high national diversity increased task conflict and reduced relationship conflict. National diversity also interacted with negative national stereotypes to give higher task conflict and decreased process conflict. The social distance and national stereotypes to outcomes relationship was fully or partially mediated by conflict types. Finally, study 3 showed that efficiency of racioethnically diverse workgroups decreased in the presence of similarity preference while perceived respect increased efficiency of such groups. Similar to the finding in the first study the researchers found that task conflict was high despite high similarity preference. Respect increased task conflict and helped reduce relationship and process conflicts. Analyses also showed that conflicts mediate the relationship between racioethnic diversity and efficiency.
