- Abstract
Research objectives were to determine the unified framework and to establish the causal model of job demands, job resources, proactive personality, and work engagement of pulp and paper mill employees in Thailand. The study reported the responses of 593 operational employees from 25 pulp and paper mills operating in different parts of Thailand. Data were analyzed with descriptive statistics using SPSS (version 11.5) and assessed with confirmatory factor analysis to confirm the heterogeneity of all constructs and path analysis to test the cause and effect relationships among main constructs of the study using LISREL (version 8) on a structured questionnaire containing standard scales of job demands, job resources, proactive personality, and work engagement to determine the relationships of job demands, job resources, proactive personality, and engagement, besides some demographic details like age, education, and tenure with the organization. Job demands were measured using a Job Content Questionnaire developed by Karasek (1985). Job resources of the Job Demands-Resources (JD-R) model (Bakker & Demerouti, 2007) were operationalized as influence at work (Kristensen, Hannerez, Hogh, & Borg, 2005). Proactive personality was assessed by the 17 item scale developed by Bateman and Crant (1993). Work engagement was measured by using the Utrecht Work Engagement Scale (UWES) developed by Schaufeli and Bakker (2003) and Schaufeli, Salanova, Gonzalez-Roma, and Bakker (2002). Research findings indicated that dimensions of job demands, job resources, and proactive personality have moderated the positive effects on work engagement. Proactive personality fully mediates the relationships between job demands and work engagement and between job resources and work engagement.
