- Abstract
Preschool teachers are the backbone of the high quality development of preschool education. The key to the construction of preschool teaching staff is to enhance the enthusiasm and dedication of preschool teachers to work and ensure the stability of preschool teaching staff. Based on the perspective of teacher social identity, the research has been done on the turnover intention of 1248 preschool teachers from 12 districts and counties in three provinces. The results show that the turnover intention of preschool teachers is at the medium level, and there are significant differences in age, working years, school-running nature and authorized size; that preschool teachers' professional identity and organizational identity have significant negative correlation with their turnover intention; that the effect of organizational identity on preschool teachers' turnover intention is greater than that of professional identity in the estimation of all samples, but this effect is significantly different in different kindergarten location, kindergarten nature, teachers' working years and authorized size; that there is a significant positive correlation between preschool teachers' professional identity and organizational identity, and teachers' professional identity and organizational identity can not only directly affect preschool teachers' turnover intention, but also act as an intermediary variable to affect preschool teachers' turnover intention; and that different combinations of preschool teachers' professional identity and organizational identity also have different degrees of impact on their turnover intention, among which the combination of high professional identity and high organizational identity has the most significant impact on their turnover intention. In the process of developing and implementing teacher policy in the future, it is necessary to balance the combined effects of material satisfaction and spiritual guidance, enhance preschool teachers' professional identity, create an environment for preschool teachers' organizational identity, and make precise decisions and efforts based on the different combinations of social identity and differences caused by different professional factors of preschool teachers.
